My Experience

During my paid internship at Zillion Technologies, I worked with a team that developed an AI-powered interview bot designed to streamline the hiring process for large companies. The bot used OpenAI APIs and LLMs to analyze resumes, generate personalized interview questions, and hold real-time conversations with candidates.

While AI made the hiring process more efficient, I quickly realized its limitations and ethical challenges. We had to address concerns about bias in AI decision-making, data privacy, and the risks of automation replacing human judgment. One major ethical dilemma was the use of facial scan technology to detect misrepresentation during interviews—raising questions about privacy and fairness. Another key decision was limiting the bot’s authority; instead of allowing AI to make final hiring choices, we programmed it to provide ratings out of 10, ensuring that humans remained in control of the process.

Bias & Fairness

AI models are only as good as the data they are trained on. If past hiring decisions contain biases—whether based on gender, race, age, or socioeconomic status—AI can inherit and even amplify these biases. For example, if a company historically hired more men for tech positions, an AI trained on that data might favor male candidates over equally qualified women.

To combat this issue, companies must:

  • Regularly audit AI systems for biased decision-making.

  • Use diverse and representative training datasets.

  • Implement fairness algorithms that adjust for systemic biases.

Privacy Concerns

AI hiring tools often collect large amounts of personal data, including resumes, recorded interviews, and even facial recognition scans for identity verification. This raises serious concerns:

  • Data Security Risks: If not properly protected, candidate data could be hacked or leaked.

  • Informed Consent: Candidates may not always be aware of how their data is being used.

  • Surveillance & Monitoring: AI tools designed to detect cheating or misrepresentation may violate personal privacy if not used ethically.

To protect candidate privacy, companies must:

  • Clearly disclose what data is collected and how it will be used.

  • Follow strict data protection regulations (e.g., GDPR, CCPA).

  • Give candidates the option to opt out of AI-driven assessments.

Transparency & Accountability

Many AI systems operate as "black boxes," meaning that even developers may not fully understand how they arrive at their conclusions. This lack of transparency creates major issues:

  • Candidates may be rejected without understanding why.

  • Employers may rely on AI without questioning its accuracy.

  • There is no clear accountability if AI makes an unfair hiring decision.

To improve transparency, companies should:

  • Provide candidates with explanations for AI-generated decisions.

  • Use interpretable AI models that allow recruiters to see why a decision was made.

  • Ensure that hiring decisions involve human review, rather than full automation.

AI vs. Human Decision-Making

AI can efficiently analyze thousands of applications, but it lacks human judgment and emotional intelligence. It cannot:

  • Evaluate a candidate’s passion, creativity, or leadership potential.

  • Recognize when someone’s non-traditional experience makes them a great fit.

  • Consider cultural fit, adaptability, or real-world problem-solving skills.

To ensure ethical hiring, AI should assist—not replace—human recruiters. Final hiring decisions should always involve human judgment to account for nuances AI cannot perceive.

AI’s Limitations in Hiring

1. Lack of Contextual Understanding

AI reads resumes and interview responses based on predefined patterns. However, it struggles to understand:

  • Career gaps due to personal circumstances.

  • Unique achievements that don’t fit traditional job criteria.

  • Industry-specific jargon or informal expressions.

For instance, if an applicant took time off to care for a sick relative, AI may flag the gap as a negative factor rather than understanding the full context.

2. Struggles with Soft Skills Evaluation

Many roles require strong interpersonal skills, adaptability, and leadership—qualities that are difficult to assess through AI. While AI can analyze word choices and tone, it cannot genuinely understand:

  • A candidate’s enthusiasm for the job.

  • Their ability to collaborate in a real team setting.

  • Whether they possess emotional intelligence and cultural awareness.

Relying solely on AI can lead to the rejection of highly qualified candidates who might excel in real-world situations.

3. Difficulty Detecting Deception or Authenticity

Candidates may exaggerate skills or experience on their resumes. While AI can detect keyword stuffing or inconsistencies, it cannot:

  • Determine whether a candidate truly understands a concept.

  • Identify when someone is simply using buzzwords to pass an automated filter.

  • Recognize genuine enthusiasm or passion for the role.

This limitation means that companies should combine AI-driven resume screening with human interviews to get a full picture of each candidate.

4. Over-Reliance on AI Can Lead to Unethical Hiring Practices

Some companies use AI to automatically reject candidates who do not meet predefined criteria, even if those criteria are flawed. This can result in:

  • Exclusion of diverse talent who may have non-traditional backgrounds.

  • Automation bias, where recruiters trust AI decisions without questioning them.

  • Legal and ethical risks, as biased hiring decisions can lead to discrimination lawsuits.

To prevent this, companies must:

  • Regularly evaluate their AI models for fairness.

  • Ensure that humans make the final hiring decisions.

  • Use AI as a tool for assistance rather than full automation.
